中文摘要: 龙门驾校虽然属于小型民营企业的范畴,但其所遇到的管理问题,如企业的发展理念,员工的招聘、使用和激励,员工的职业忠诚、组织承诺、组织公民行为,薪酬管理等方面所反映出的问题具有普遍性,不容忽视。龙门驾校现有员工25人,其中管理人员占10人占40%,教练员15人占60%,其培训能力在洛阳市22所驾校中排名处于3-4名的位置,其收费标准要比同水平驾校高出200-400元。龙门驾校所表现出来经营管理问题,如驾校定位不准;驾校的发展带有随机性;培训时间安排不当;教练员参差不齐;承诺高而无法兑现;驾校硬件存在缺陷……等方面存在比较突出的问题。“底薪加绩效工资加福利”的薪酬形式在内部复杂的人际关系和驾校资源有限性面前使矛盾进一步激化。同时龙门驾校面临着严峻的挑战,针对存在的问题和挑战龙门驾校进行了必要的变革,改革的直接目的是面对挑战,解决驾校发展中存在的问题,启发人们对小企业人员激励方面所存在的问题进行思考。
英文摘要: Longmen Driving School(LMDS) is a small private enterprise, but the problems reflected in its development concept, employee recruitment, employment and incentives, as well as career loyalty of staff, organizational commitment, organizational citizenship behavior, compensation management is common and non-ignorable. There are 25 existing staffs: management staff accounts for 40%, totally 10; coaches 60%, totally 15. Whereas, its training ability ranked in 3-4 among 22 similar driving schools in Luoyang with charges standard about 200 to 400 yuan higher than other same-level driving school. The management problems encountered in it, such as vague orientation, random development, improper training time table, and irregular coaches, overpromising, defect hardware and other outstanding problems. The salary system that "salary plus performance salary and welfare " increases the contradiction while confronted with complex relationship and limited resources. Meanwhile, it is confronted with severe challenges. It has made some necessary change according to the existing problems and challenges. It is aimed to face the challenges and solve the problems, to arouse the thoughts of problems in incentives in small enterprises.
